Abstract
This study focuses on the impact of intrinsic and extrinsic motivation on employee innovation in the context of Behavioral Human Resource Management (HRM). In today's fast changing business world, where competition is intense, innovation plays a key role in the success of the organizations and its factors and drivers need to be understood at the psychological stage. The research aim is to understand the effect of HR practices on employee motivation, and from there on innovative work behavior, in various contexts. A quantitative research methodology was used, with a structured questionnaire, which was administered to employees from technology, manufacturing and service industries. Descriptive statistics, reliability analysis of Cronbach's alpha, Pearson correlation, multiple regression, factor analysis and mediation analysis were used to analyze the data. These approaches were utilized to investigate the linkage between HR practices, intrinsic motivation, extrinsic motivation and employee innovation. The results show that intrinsic motivation has a significant direct effect on innovation, while extrinsic motivation has a significant direct effect on innovation, and that both types of motivation have significant direct effects on innovation. The results showed that HR practices positively and directly influenced innovation while they also positively influenced innovation indirectly via motivation, implying that there was partial mediation. The findings indicate that HR practices that are effective, including feedback, recognition and performance-based reward, positively influence motivation, and in turn, fosters innovative behaviour. This study brings together Behavioral HRM and Self-Determination Theory, and offers empirical findings on the mechanisms linking HR practices, motivation and innovation. The results have implications for organizations to develop HR strategies that combine intrinsic and extrinsic motivation to enable sustainable innovation.
