Abstract
Bu çalışma, algılanan iç marka yönetimi ile çalışan performansı arasındaki ilişkiyi ve bu ilişkide çalışan marka bağlılığının aracı rolünü incelemektedir. Sosyal Değişim Teorisi'ne dayanan çalışma, iç marka yönetimini çalışanların marka odaklı iletişim, liderlik uyumu, rol açıklığı ve eğitim uygulamalarını yorumladıkları örgütsel bir sinyal olarak ele almaktadır. Çalışan marka bağlılığı ise bu algılar ile öz-bildirime dayalı çalışan performansı arasındaki ilişkide tutumsal bir mekanizma olarak konumlandırılmaktadır. Veriler, çok markalı bir ortamda faaliyet gösteren çok uluslu bir örgütün tam zamanlı çalışanlarından toplanmıştır. Veri tarama sürecinden sonra 282 kullanılabilir yanıt analizlere dahil edilmiştir. Ölçüm yapısı keşfedici faktör analizi ile incelenmiş, ölçeklerin iç tutarlılığı Cronbach alfa katsayıları ile değerlendirilmiştir. Hipotezler korelasyon analizi, regresyon analizi ve PROCESS makrosu kullanılarak yürütülen aracılık analiziyle test edilmiştir. Aracılık analizinde 5.000 bootstrap örneklemi kullanılmıştır. Bulgular, algılanan iç marka yönetiminin çalışan marka bağlılığı ile pozitif yönde ilişkili olduğunu göstermiştir. Çalışan marka bağlılığı da çalışan performansı ile pozitif yönde ilişkili bulunmuştur. Aracılık analizi, çalışan marka bağlılığının algılanan iç marka yönetimi ile çalışan performansı arasındaki ilişkide kısmi aracı rol oynadığını göstermiştir. Dolayısıyla bulgular, iç marka yönetiminin çalışan performansı ile hem doğrudan hem de çalışanların örgütsel markaya bağlılığı üzerinden dolaylı olarak ilişkili olduğunu ortaya koymaktadır. Bu çalışma, iç marka yönetimi, çalışan marka bağlılığı ve çalışan performansı arasındaki ilişkileri ayrıştırılmış marka bağlamında inceleyerek iç markalama literatürüne katkı sunmaktadır.
This study examines the relationship between perceived internal brand management and employee performance through the mediating role of employee brand commitment in a segregated brand context. Drawing on Social Exchange Theory, the study conceptualizes internal brand management as an organisational signal through which employees interpret brand-related communication, leadership alignment, role clarity, and training. Employee brand commitment is positioned as an attitudinal mechanism linking these perceptions with self-reported performance. Data were collected from 282 full-time employees of a multinational organisation operating in a multi-brand environment. The measurement structure was examined through exploratory factor analysis, and internal consistency was assessed using Cronbach's alpha. The hypothesized relationships were tested through correlation analysis, regression analysis, and mediation analysis using the PROCESS macro with 5,000 bootstrap samples. The findings showed that perceived internal brand management was positively associated with employee brand commitment. Employee brand commitment was also positively associated with employee performance. The mediation analysis further indicated that employee brand commitment partially mediated the relationship between perceived internal brand management and employee performance, as the indirect association was statistically significant while the direct association remained significant. These results suggest that internal brand management is related to employee performance both directly and through employees' commitment to the organisational brand. The study contributes to internal branding research by examining these relationships in a segregated brand context. Its findings should be interpreted with caution due to the cross-sectional design, self-reported data, and non-probability sampling strategy.
